Challenge

At a Fortune 100 technology company, Black executives were significantly underrepresented in their ranks of current and emerging leaders. It was struggling with retention, and the leader of one of its biggest divisions decided that the company needed to invest in creating leadership development opportunities for this group.

The leader and his team partnered with The ExCo Group to create a cohort-based leadership development programme that combined a steady cadence of facilitated working sessions for the group, along with customised one-to-one coaching with an ExCo mentor. The themes for the sessions were drawn largely from the group itself, based on areas where they felt they would benefit from greater development. ExCo also partnered with the internal sponsors who were assigned to each of the cohort members to ensure a consistent approach in coaching these executives.

Impact

The vast majority of the cohort have not only remained at the company but also demonstrated clear progress in their careers. The programme participants asked that their programme be extended six months, and they were instrumental in convincing the company’s broader leadership team to offer the same programme to colleagues in other divisions. Ultimately, an additional 60 executives across the company participated in these programmes.
